Abstract

The study aimed to verify the existence of an effect of organizational justice as a mediating variable in the relationship between the practice of participatory leadership by the principals of UNRWA schools in the governorates of southern Palestine and the organizational commitment of its teachers. The study followed the causal descriptive approach, and the study sample consisted of (472) UNRWA school teachers in the southern governorates of Palestine, representing (85.2%) of the study community where the questionnaire represented a data collection tool. The study reached a set of results; among the most important were: 1- The study sample estimation of the degree to which UNRWA school principals in the southern governorates of Palestine practice participatory leadership received a relative weight of (78.66%) which is considered as a significant degree. 2- There are no statistically significant differences at the level of significance (α ≤ 0.05) between the average estimation of the sample members of the degree to which UNRWA school principals practice participatory leadership attributable to the two variables: (years of service, region), while it was found that there are two variables: (gender, educational qualification) and in favor of female teachers, who have a bachelor's degree. 3- The study sample's estimation of the level of organizational commitment of UNRWA school teachers in the southern governorates of ر Palestine obtained a relative weight of (87.06%), that is, to a very large degree. 4- There are no statistically significant differences at the significance level (α ≤ 0.05) between the average estimates of the study sample members for the level of organizational commitment among UNRWA school teachers due to the variables (gender, years of service, region), while there were differences attributed to the educational qualification variable. The differences are in favor of those with a bachelor's degree. 5- The study sample's estimation of the degree to which UNRWA school principals in the southern governorates of Palestine practice organizational justice, received a relative weight of (79.34%), which is to a significant degree. 6- There is a significant effect at (α ≤ 0.05) for UNRWA school principals' practice of participatory leadership on the level of their teachers' organizational commitment. 7-There is a significant effect at the level (α ≤ 0.05) of the practice of UNRWA school principals in the areas of participatory leadership on the degree of their practice of organizational justice from the point of view of their teachers. 8- There is a significant effect at the level (α ≤ 0.05) for the practice of UNRWA school principals in the areas of organizational justice on the level of organizational commitment of their teachers, except for the field of procedural justice. 9- There is a significant effect at the level (α ≤ 0.05) for the practice of UNRWA school principals in the areas of organizational justice on the level of organizational commitment of their teachers, except for the field of procedural justice. ز Among the most important recommendations that came out of the study: - Holding lectures for school principals on participatory leadership and its practical advantages in the educational process. - The benefit and usage of experts in the field of educational administration; to develop the capabilities of assistants; to complete administrative tasks in case the managers are busy or absent. - Allocating a package of material and moral incentives for teachers; to be rewarded for the high level of achievements. - carrying out action research; To reveal the teachers' tendencies, desires and tendencies that increase the level of their organizational commitment and improve the level of performance. - Holding workshops for school principals; to address the best ways to deal with the excesses of teachers wisely.
